低年资护士岗位胜任力的调查现状及影响因素分析
Investigation Status and Influencing Factors of Post Competence of Junior Nurses
摘要: 目的:对某贵阳市三级甲等医院低年资护士岗位胜任力进行调查并分析其影响因素,为提高该院低年资护士岗位胜任力和进一步稳定医院护士队伍发展提供参考。方法:采用目的抽样法,对该医院190名低年资护士进行岗位胜任力问卷调查。结果:本研究低年资护士岗位胜任力总分为(55.39 ± 17.16)分,处于中等水平,岗位胜任力得分在性别、学历、工作年限、编制情况、满意度方面具有统计学差异(P < 0.05),多元线性回归分析结果显示,入科培训方式、学历、工作年限和满意度(P < 0.05)是影响低年资护士岗位胜任力的主要原因。结论:该院低年资护士总体岗位胜任力处于中等水平,还需提高,护理管理者应多关注低年资护士岗位胜任力的情况,注重低年资护士的满意度及科室管理的培训制度。并针对不同特点的护士,采取有差异性的岗位胜任力培训,以促进低年资护士岗位胜任力提升和发展。
Abstract: Objective: To investigate the post competency of low-seniority nurses in a third-class A hospital in Guiyang City and analyze its influencing factors, so as to provide reference for improving the post competency of low-seniority nurses in the hospital and further stabilizing the development of the hospital nurse team. Methods: The objective sampling method was used to investigate the post competence of 190 nurses with low seniority in the hospital. Results: In this study, the total score of the post competency of nurses with low seniority was (55.39 ± 17.16), which was above the medium level. The reason for the post competency score was statistically different in gender, education, working years, establishment status and satisfaction (P < 0.05). Multiple linear regression analysis showed that, gender, education background, establishment status and satisfaction (P < 0.05) were the main factors affecting the competency of nurses with low seniority. Conclusions: The overall post competency of nurses with low seniority in this hospital is above the average level, but it needs to be improved. Nursing managers should pay more attention to the post competency of nurses with low seniority, and pay attention to the unity and cooperation relationship between nursing staff and the training of department management system. In order to promote the promotion and development of the post competency of nurses with low seniority, different post competency training and education are adopted for nurses with different characteristics.
