同级知识隐藏与上级知识隐藏研究综述
A Review of Research on Peer Knowledge Hiding and Supervisor Knowledge Hiding
摘要: 在知识经济与数字化转型的背景下,知识隐藏已成为影响组织创新和知识流动的关键障碍。本文系统性地回顾了近期国内外关于同级知识隐藏和上级知识隐藏的研究进展,采用多层次和多角色的视角进行分析。研究发现,同级知识隐藏主要受到个体心理防御、竞争意识和人际信任缺失等因素的影响,其起因包括自我价值感、AI素养、任务相互依赖性及工作不安全感等。同时,团队断裂带和知识异质性也在其形成中起重要作用。上级知识隐藏则更多反映了权力控制和地位维护的倾向,受到领导风格、组织文化感知及目标清晰度等情境因素的影响。比较分析显示,同级知识隐藏表现出横向竞争的特征,而上级知识隐藏则体现了纵向权力关系。随着数字技术和人工智能的广泛应用,新兴变量如技术焦虑和AI素养为知识隐藏研究提供了新的视角。未来研究应结合模糊集定性比较分析法,探索不同层级知识隐藏行为的复杂因果机制,以为提升知识共享和创新能力提供理论支持和实践启示。
Abstract: In the context of the knowledge economy and digital transformation, knowledge hiding has emerged as a critical barrier affecting organizational innovation and knowledge flow. This paper systematically reviews recent domestic and international research on peer knowledge hiding and supervisor knowledge hiding, employing a multi-level and multi-role perspective for analysis. The findings indicate that peer knowledge hiding is primarily influenced by individual psychological defense, competitive awareness, and a lack of interpersonal trust, with antecedents including self-worth, AI literacy, task interdependence, and job insecurity. Additionally, factors such as team faultlines and knowledge heterogeneity play significant roles in its formation. In contrast, supervisor knowledge hiding reflects tendencies of power control and status defense, influenced by situational factors like leadership style, perceptions of organizational culture, and goal clarity. Comparative analysis reveals that peer knowledge hiding exhibits features of horizontal competition, while supervisor knowledge hiding is characterized by vertical power relations. With the widespread application of digital technologies and artificial intelligence, emerging variables such as technological anxiety and AI literacy provide new perspectives for the study of knowledge hiding. Future research should incorporate fuzzy-set Qualitative Comparative Analysis (fsQCA) to explore the complex causal mechanisms of knowledge hiding behaviors across different hierarchical levels, offering theoretical support and practical insights for enhancing knowledge sharing and innovation capabilities.
