人工智能背景下员工人机协作认同对其AI工作投入的影响机制
Impact Mechanism of Employees’ Human-AI Collaboration Identification on Their AI Work Engagement in the Context of Artificial Intelligence
摘要: 随着信息技术和机器学习的发展,人工智能技术在工作场景中应用广泛,人机协作逐渐成为工作场所中的一种重要模式。本研究主要探讨人工智能背景下员工人机协作认同如何以及何时影响其AI工作投入。首先,探讨员工人机协作认同与AI工作投入的潜在关系。其次,基于自我决定理论提出员工人机协作认同通过基本心理需求满足对其AI工作投入的影响效应相关命题。最后,在此基础上进一步论述员工学习目标导向在人机协作认同与AI工作投入的调节作用。本研究有助于了解AI工作投入的驱动因素,为员工增加AI工作投入提供新的方法,并为管理者在人工智能背景下处理员工与AI协同方面提供理论与实践启示。
Abstract: With the advancement of information technology and machine learning, artificial intelligence technologies have found widespread application in workplace settings, where human-machine collaboration is increasingly becoming a significant model of workplace paradigm. This study primarily investigates how and when employee human-AI collaboration identity influences their AI work engagement within an AI context. Firstly, it explores the potential relationship between employees’ human-AI collaboration identity and their AI work engagement. Secondly, based on self-determination theory, it proposes propositions concerning the mediating effect of employees’ human-AI collaboration identity on their AI work engagement through the satisfaction of basic psychological needs. Finally, building upon this foundation, it further examines the moderating role of employees’ learning goal orientation in the relationship between human-AI collaboration identity and AI work engagement. This research contributes to understanding the drivers of AI work engagement, offers novel approaches for enhancing employees’ AI work engagement, and provides theoretical and practical insights for managers navigating employee-AI collaboration within an artificial intelligence context.
