一项关于差错管理氛围与创新行为关系的综述
A Review of the Relationship between Error Management Climate and Innovative Behavior
摘要: 本研究旨在梳理近五年差错管理氛围与创新行为的关系及影响机制。过程中结合管理心理学相关理论,尝试厘清差错管理氛围与创新行为关系的理论基础、影响因素,并探讨针对性的组织应对思路,希望能为该领域的理论研究提供些许参考,也为各类组织的实践应用提供一些初步的思路借鉴。结果发现,二者关系的理论基础主要源于社会学习、认知评价、社会交换、计划行为理论等四大理论,其形成受个体、组织、文化三个层面因素的共同影响;积极的差错管理氛围对个体及团队的创新行为具有显著的正向作用,且存在行业差异,心理安全、差错沟通、组织学习等是两者关系中的中介变量,个体、组织、文化等层面均存在发挥调节作用的因素。基于上述发现,本文也尝试为组织制定针对性的应对策略。最后也指出了现有研究的局限,以期为后续相关研究提供参考方向。
Abstract: This study aims to sort out the relationship and influencing mechanisms between error management climate and innovative behavior over the past five years. In the process, combined with relevant theories of managerial psychology, it attempts to clarify the theoretical foundations and influencing factors underlying the relationship between error management climate and innovative behavior, and explore targeted organizational response strategies. It is hoped that this study can provide some references for theoretical research in this field and offer preliminary insights for the practical application of various organizations. The findings reveal that the theoretical foundations of their relationship mainly derive from four major theories, namely social learning theory, cognitive evaluation theory, social exchange theory and theory of planned behavior, and the formation of this relationship is jointly affected by factors at the individual, organizational and cultural levels. A positive error management climate exerts a significant positive effect on individual and team innovative behavior, with such effects varying across different industries. Psychological safety, error communication and organizational learning act as mediating variables in their relationship, and there are factors playing moderating roles at the individual, organizational and cultural levels, respectively. Based on the above findings, this study also attempts to formulate targeted response strategies for organizations. Finally, it points out the limitations of existing research, so as to provide reference directions for subsequent relevant studies.
