人工智能焦虑对员工工作退缩行为的影响——上级发展性反馈的抑制作用
The Impact of Artificial Intelligence Anxiety on Employee Work Withdrawal Behavior—The Buffering Effect of Supervisor Developmental Feedback
摘要: 当前,越来越多的企业开展了人工智能变革,引入人工智能技术对员工的工作地位与知识技能造成了潜在威胁,因此,如何调节员工对人工智能的认知,减缓员工的负面行为已经成为组织发展中不可忽视的问题。文章基于资源保存理论探究人工智能焦虑与工作退缩行为的内在机制,通过对收集到350份有效数据进行实证分析发现:人工智能焦虑对员工工作退缩行为具有显著正向影响;情绪耗竭在人工智能焦虑与工作退缩行为之间起部分中介作用,但中介效应量相对较小(约占18%);上级发展性反馈不仅负向调节了人工智能焦虑与情绪耗竭之间的作用,还进一步调节了人工智能焦虑通过情绪耗竭影响工作退缩行为的间接效应。
Abstract: Nowadays, an increasing number of enterprises are undergoing artificial intelligence (AI) transformation. The introduction of AI technology poses a potential threat to employees’ job security and knowledge skills. Therefore, how to regulate employees’ perceptions of AI and mitigate negative behaviors has become an issue that cannot be overlooked in organizational development. This study explores the underlying mechanisms linking AI anxiety and work withdrawal behavior based on resource conservation theory. Empirical analysis of 350 valid data points reveals: AI anxiety significantly and positively influences employees’ work withdrawal behavior; Emotional exhaustion partially mediates the relationship between AI anxiety and work withdrawal behavior, but the mediating effect is relatively small, accounting for approximately 18% of the total effect; Supervisory developmental feedback not only negatively moderates the relationship between AI anxiety and emotional exhaustion but also further moderates the indirect effect of AI anxiety on work withdrawal behavior through emotional exhaustion.
