考研机构在线教育教学团队构建与运行机制探究
Research on the Construction and Operation Mechanism of Online Education Teaching Team in Postgraduate Examination Institutions
摘要: 国内考研报考规模持续扩张,叠加数字技术普及应用,在线教育已成为考研培训行业主流发展形态,专业化、协同化的教学团队是保障线上教学质量、优化学员服务的核心支撑。当前国内针对考研在线教育教学团队的专项实证研究较为匮乏,理论结合本土实践的分析存在明显短板。本研究以IPO团队效能模型为核心分析框架,综合采用文献研究法、多案例深度访谈法、对比分析法开展研究;选取英国Future Learn (FL)平台作为境外参照样本,同时以国内两家头部考研在线教育机构为本土案例,通过访谈机构高管、教学负责人、一线授课教师与辅导人员,获取团队架构、运行流程、现存困境等一手实证数据。本文增设独立方法论章节,完整阐述案例筛选逻辑、访谈样本信息、调研工具设计与质性数据处理流程,并在正文嵌入匿名访谈原始语句佐证观点;在优化策略后增设差异化实施讨论板块,区分不同规模、不同学科赛道机构落地路径,同时剖析方案推行中的成本、组织、人力阻碍并配套应对举措。研究首先剖析FL平台“教育者–导师–合作者”三元团队架构与知识建构导向的运行逻辑,客观辨析该平台与国内考研培训机构在商业模式、学习目标、组织文化、用户特征上的本质差异,明确FL模式本土化改造的核心方向。结合IPO模型,从投入、运行过程、产出三大维度,梳理国内考研在线教学团队的建设现状与现实难题,进而提出可落地、分模块、分层级的团队搭建方案、运行机制优化策略与角色管理细则。研究表明,结合行业特性重构团队分工、搭建知识共享型运行体系、培育复合型团队管理者,是考研机构打造核心竞争力、实现长期稳定发展的关键路径。本研究弥补了现有研究缺乏本土实证、理论支撑薄弱、对策泛化、落地适配性不足的短板,可为国内不同类型考研在线教育团队建设提供理论参考与分场景实践指引。
Abstract: With the continuous expansion of the number of postgraduate applicants in China and the popularization of digital technology, online education has become the mainstream development form of postgraduate entrance examination training industry. A professional and collaborative teaching team is the core support for ensuring online teaching quality and optimizing student services. At present, there is a lack of special empirical research on online education teaching teams for postgraduate entrance examinations in China, and the analysis combining theory with local practice has obvious shortcomings. This study takes the Input-Process-Output (IPO) team effectiveness model as the core analytical framework, and adopts literature research, in-depth multi-case interview and comparative analysis as research methods. It selects the British Future Learn (FL) platform as a foreign reference sample and takes two leading domestic online postgraduate training institutions as local cases. First-hand empirical data such as team structure, operation procedures and existing difficulties are obtained by interviewing institutional executives, teaching directors, front-line teachers and tutors. This paper adds an independent methodology chapter to elaborate case selection reasons, demographic characteristics of interviewees, design ideas of interview outlines, and specific steps of data collection and analysis (such as thematic analysis). Anonymous interview excerpts are quoted in the text to strengthen argumentation. After putting forward optimization schemes, a discussion section is supplemented to analyze differentiated adoption paths for institutions of different scales and subject tracks, objectively identify implementation challenges including cost, organizational culture and human resources, and put forward supporting countermeasures. The study firstly analyzes the ternary team structure of “Educators-Mentors-Collaborators” and the operation logic oriented to knowledge construction of the FL platform, objectively distinguishes the essential differences between the platform and domestic postgraduate training institutions in business model, learning objectives, organizational culture and user characteristics, and clarifies the core direction of the localization transformation of the FL model. Combined with the IPO model, this paper sorts out the current situation and practical dilemmas of domestic online postgraduate teaching teams from the three dimensions of input, operation process and output, and then puts forward implementable, modular and hierarchical team construction schemes, optimization strategies of operation mechanisms and detailed rules of role management. The research concludes that reconstructing team division based on industry characteristics, building a knowledge-sharing operation system and cultivating compound team managers are the key paths for postgraduate training institutions to build core competitiveness and achieve long-term stable development. This study makes up for the deficiencies of existing researches such as lack of local empirical evidence, weak theoretical support, generalized countermeasures and insufficient adaptability in implementation, and can provide theoretical reference and scenario-based practical guidance for the construction of online education teams for postgraduate entrance examinations in China.
