工作心流的双刃剑效应与研究综述
A Review of the Double-Edged Sword Effect and Research Progress of Workplace Flow

摘要: 本文系统梳理国内外工作心流研究成果,厘清概念、理论、测量方式与跨领域研究现状,指出本土测量工具适配性仍待提升。文章分析了心流在教育、休闲运动等领域的研究结论及对工作场景的借鉴价值,发现工作领域相关研究仍零散,未形成完善理论体系。重点剖析工作心流的“双刃剑”效应,其能提升个体工作绩效、缓解职业倦怠、推动技能成长并优化组织效能,却也会因过度沉浸引发认知负荷过载、工作生活边界模糊等问题。本文还指出当前研究存在本土化工具开发滞后、负面效应实证研究匮乏、研究场景与对象单一等局限,进而提出未来需深入推进测量工具本土化与场景化适配,深入探索心流负面效果,开展跨文化及新型工作模式相关研究等建议;同时建议组织结合场景制定引导策略,合理发挥工作心流积极作用,规避潜在负面影响,为组织管理实践提供参考。
Abstract: This study systematically synthesizes domestic and international research findings on workplace flow, clarifying its conceptual connotations, theoretical frameworks, measurement approaches, and cross-disciplinary research landscape. It is noted that the adaptability of localized measurement instruments remains to be enhanced. The research analyzes the conclusions of flow-related studies in fields such as education and leisure sports and explores their implications for workplace contexts. It is found that existing research on workplace flow remains fragmented and has not yet developed a comprehensive theoretical system. This paper focuses on the double-edged sword effect of workplace flow: while it can improve individual job performance, mitigate job burnout, facilitate skill development, and optimize organizational effectiveness, excessive immersion may lead to cognitive overload, blurred work-life boundaries, and other adverse outcomes. Furthermore, this study identifies the limitations of current research, including the lag in the development of localized measurement tools, the scarcity of empirical research on negative effects, and the monotony of research scenarios and subjects. Correspondingly, future research directions are proposed: deepening the localization and scenario-specific adaptation of measurement instruments, conducting in-depth exploration of the negative consequences of flow, and carrying out studies related to cross-cultural contexts and emerging work models. Meanwhile, it is suggested that organizations should formulate targeted guidance strategies based on specific scenarios, rationally leveraging the positive effects of workplace flow while avoiding potential negative impacts, thereby providing valuable insights for organizational management practice.
