蒙古国政府部门与非政府部门薪酬满意度的比较研究
A Comparative Study of Salary Satisfaction between Government Departments and Non-Government Departments in Mongolia
摘要: 本文通过对蒙古国政府部门与非政府部门206位员工的调查问卷,分析工资水平、薪酬制度公平、福利和奖金、工作稳定、未来地位发展机会等五个因素对薪酬满意度的影响。这些因素均对薪酬满意度呈现出显著的正相关关系,但工作稳定的影响最为显著。性别对政府部门与非政府部门的薪酬满意度都没有影响,表明蒙古国不存在主观上的性别歧视。年龄、学历和管理层与否,只影响非政府部门的薪酬满意度;而工作年限只影响政府部门的薪酬满意度。说明政府部门比较论资排辈、看重资历;非政府部门追求市场效率,更注重工作的年限、学历和职位。因此,可以采取不同的措施提高薪酬的满意度。
Abstract: This paper analyzes the influence of five factors, such as salary level, salary system equity, welfare and bonus, job stability, future position and development opportunity, on salary satisfaction, through the questionnaire survey on 206 employees of Mongolia government and non-government departments. All these factors have significant positive correlation with compensation satisfaction, but the influence of job stability is the most significant. Gender does not affect the salary sa-tisfaction. It shows that there is no subjective gender discrimination in Mongolia. In the government departments: age, education and management do not affect the salary satisfaction; and the tenure will affect the salary satisfaction. In the non-governmental sector, the opposite is true. Among the non-government departments, managers are not very satisfied with the salary satisfaction, while the employees are more satisfied with the salary. The Mongolian government department highlights seniority. The non-governmental sector pursues market efficiency, term and education. Different measures can be taken to improve the satisfaction of pay.
