初入职场新生代员工满意度对忠诚度的影响研究——基于心理契约的中介效应

摘要: 每年都有大批量的新生代员工涌入职场,仅今年就有超过1000万的高校毕业生离开高校进入职场,新生代员工开始成为企业的主力军。谈到新生代员工,人们的脑海里会浮现出各式各样的标签,让人印象最为深刻的是频繁跳槽,缺乏忠诚度和契约精神。新生代员工的忠诚稳定事关企业的长远发展及社会的长治久安,因此,新生代员工的忠诚度研究一直是学术界和管理界极为关注的重要课题。本文的研究样本是地方二本院校毕业后初入职场1至3年的新生代员工,通过提出假设,探索新生代员工“满意度–心理契约–忠诚度”三者之间的相关影响研究模型,研究表明心理契约在员工满意度和忠诚度之间发挥着部分中介效应。最后,根据研究结论揭开导致新生代员工忠诚度降低的深层次原因,并有针对性的提出提升新生代员满意度及忠诚度性的有效管理对策。
Abstract: Every year a large number of the new generation of employees enter the workplace, only this year more than 10 million college graduates leave the university to enter the workplace, and the new generation of employees began to become the main force of enterprises. When people mention the new generation of employees, there are various labels in everyone’s mind. The most impressive label is frequent job-hopping, lacking loyalty and contract spirit. The loyalty and stability of the new generation of employees are related to the long-term development of enterprises and the long-term stability of society. Therefore, the research on the loyalty of the new generation of employees has always been an important issue of great concern to the academic and management circles. The research sample of this paper is the new generation of employees who have entered the workplace for 1 to 3 years after graduation from local colleges and universities. By proposing hypotheses, this paper explores the research model of the correlation between the satisfaction, psychological contract, and loyalty of the new generation of employees. The research shows that psychological contract plays a partial mediating effect between employees’ satisfaction and loyalty. Finally, according to the research conclusions, the deep-seated reasons for the decrease in the loyalty of the new generation of employees are revealed, and effective management countermeasures to improve the satisfaction and loyalty of the new generation of employees are put forward.
