摘要: 地方戏曲的发展离不开剧团作为载体，而国有地方剧团更是保护传承地方戏的主力军，然而目前国有剧团普遍面临着市场意识薄弱、剧团老龄化趋势严重、艺术创作能力下降等诸多困难。从剧团管理者的角度看，必须树立人才意识和精品意识，创新运作机制，改革完善面向市场的组织管理机制，主动学习优秀剧团的管理经验。

Abstract: The development of local opera cannot be separated from the opera troupes as the carrier, and the state-owned local opera troupes are the main force of protecting and inheriting local opera. However, at present, the state-owned opera troupes generally face many difficulties, such as weak market awareness, serious aging trend of the opera troupes, and declining artistic creation ability. From the perspective of troupe managers, we must establish talent awareness and quality awareness, innovate operation mechanism, reform and improve market-oriented organization and management mechanism, and actively learn the management experience of excellent troupes.
