高校教师敬业度影响因素研究——基于33篇核心文献的Nvivo质性分析

摘要: 高校教师的敬业度在一定程度上决定了我国高校人才培养的质量,影响着高等教育高质量内涵式发展。基于对33篇有关高校教师敬业的核心研究文献的质性分析,研究发现高校教师敬业度影响因素的层次结构主要包含“两条主线”:宏观视角下高校组织的社会性决定了高校教师敬业行为选择及其程度的复杂性和微观视角下高校教师与组织之间的主体差异性决定了高校教师敬业行为选择及其可控程度的差异性。即高校教师敬业度影响因素主要由组织管理、工作生态、主观感受、个体特征以及外部环境5个维度组成,且5个维度相互作用和调节。
Abstract: To a certain extent, the dedication of college teachers determines the quality of talent cultivation in China’s colleges and universities, and affects the high-quality connotative development of higher education. Based on the qualitative analysis of 33 core research papers on teachers’ dedication in colleges and universities, it is found that the hierarchical structure of the influencing factors of teachers’ dedication in colleges and universities mainly consists of two main lines: the social nature of college and university organizations in the macro perspective determines the complexity of the choice of teachers’ dedication and its extent, and the subjective differences between the college and university teachers and organizations in the micro perspective determine the differences of the choice of teachers’ dedication and its controllable extent. The difference between the subject of the micro perspective of teachers and the organization determines the difference between the choice of professional behavior and the degree of control of teachers in colleges and universities. That is to say, the influencing factors of college teachers’ professionalism are mainly composed of five dimensions, namely, organizational management, work ecology, subjective feelings, individual characteristics and external environment, and the five dimensions interact and regulate each other.
