Literature Review on Paternalistic Leadership

摘要: 家长式领导作为一种在中国企业中广泛应用的管理模式,强调领导者对员工的情感关怀、个人需求的关注及权威性管理。本文通过系统性综述,探讨了其文化根源、概念定义、维度构成及测量工具,并总结了在个人、团队和组织层面的实证研究成果。研究发现,家长式领导能够提升员工的工作绩效、满意度和创新行为,增强团队合作与凝聚力,推动组织整体绩效提升。现有研究分别从不同维度细化了家长式领导的特征,并开发了相应的测量工具。尽管已有大量研究表明其积极效果,但对其形成机制及其前因变量的研究仍显不足。未来研究应构建理论模型解释其作用机制,扩展跨文化研究,并探索与其他领导风格的互动效应。
Abstract: Paternalistic leadership, widely applied in Chinese enterprises, emphasizes leaders’ emotional care for employees, attention to their personal needs, and authoritative management. This paper provides a systematic review of the cultural origins, conceptual definitions, dimensions, measurement tools, and empirical research progress of paternalistic leadership. It highlights that while existing research has shown its positive effects on employee performance, satisfaction, and innovation, as well as on team cooperation, cohesion, and organizational performance, there is still a lack of in-depth exploration into its formation mechanisms and antecedent variables. Future research should focus on constructing theoretical models to explain its mechanisms of action, expanding cross-cultural studies, and exploring its interactions with other leadership styles.
