From Intelligent Insight to Trust Collaboration: The Systemic Reconstruction of Core Leadership Competencies in the Age of Artificial Intelligence

摘要: 人工智能驱动的组织智能化转型正在深刻重塑企业的结构形态、交互关系与决策逻辑,并对领导者提出新的核心能力要求。基于领导行为与AI技术融合的视角,构建了一个由智能洞察力、文化敏感力与信任协同力组成的AI时代领导核心能力三维动态模型。通过多案例比较研究的方法,系统梳理三维能力在不同组织情境中的实践表现,揭示其在AI推动的关键事件中所呈现的互动模式与动态循环机制“洞察–理解–信任–迭代洞察”。研究发现,智能洞察力构成领导者在复杂技术环境中识别问题并做出判断的认知基座;文化敏感力是跨专业沟通、群体理解与冲突调节的关键桥梁;信任协同力则通过透明沟通、责任承担与制度设计,成为维持组织协作与推动技术落地的核心机制。三维能力在组织内部以循环方式相互促进,共同推动领导力在人工智能情境下的迭代演化与系统性重塑。研究丰富了AI时代领导核心能力的理论内涵,并为数字化与智能化背景下领导者能力发展提供了具有情境深度的实践路径。
Abstract: The AI-driven transformation of organizational intelligence is profoundly reshaping organizational structures, interaction patterns, and decision-making logics, and poses new core competency requirements for organizational leaders. From the perspective of integrating leadership behaviors with AI technologies, this study constructs a three-dimensional dynamic model of core leadership competencies in the AI era, consisting of Intelligent Insight, Cultural Sensitivity, and Trust-based Collaboration. Using a multi-case comparative research method, this study systematically examines the practical manifestations of these three competencies across different organizational contexts and reveals their interaction patterns and dynamic cyclical mechanism in key AI-driven events, namely “insight—understanding—trust—iterative insight”. The findings indicate that Intelligent Insight serves as the cognitive foundation for leaders to identify problems and make judgments in complex technological environments; Cultural Sensitivity functions as a critical bridge for cross-disciplinary communication, collective understanding, and conflict mediation; and Trust-based Collaboration, through transparent communication, responsibility-taking, and institutional design, becomes the core mechanism for sustaining organizational collaboration and facilitating the implementation of AI technologies. The three competencies mutually reinforce each other in a cyclical manner within organizations, jointly promoting the iterative evolution and systemic transformation of leadership in AI contexts. This study enriches the theoretical understanding of core leadership competencies in the AI era and provides contextually grounded practical pathways for leadership capability development in digital and intelligent transformation.
