远程办公场景下员工工作自主权对情感承诺的影响研究
Research on the Impact of Employees’ Work Autonomy on Emotional Commitment in Remote Work Scenarios
摘要: 数字化的飞速发展,为实现远程办公奠定了技术基础,使得员工的办公场所呈现出了多样化的趋势。目前,缺乏在远程办公场景下对中国员工的行为分析及其作用机制的系统阐释与深入研究。通过分析254名远程办公员工的工作特征,基于工作需求–资源模型构建了一个被调节的链式中介作用模型,得出在远程办公场景下,员工工作自主权对员工情感承诺的影响及其作用机制。研究结果显示:在远程办公员工的自主权对情感承诺的正向影响中存在中介作用和调节作用。远程办公员工的工作自主权与情感承诺之间存在正向影响,即员工自主权越高,情感承诺感就越强。工作需求和工作投入充当链式中介,组织支持起到调节作用。
Abstract: The rapid development of digitalization has laid the technical foundation for remote work, and the workplace of employees has shown a trend of diversification. At present, there is a lack of systematic interpretation and in-depth research on the behavior analysis and mechanism of Chinese employees in the context of remote work. By analyzing the work characteristics of 254 remote employees, a moderated chain mediation model was constructed based on the work demand-resource model, and the impact of employees’ work autonomy on employees’ emotional commitment and its mechanism in the remote office scenario were obtained. The results show that there is a mediating and moderating role in the positive impact of remote employees’ autonomy on emotional commitment. There is a positive effect between work autonomy and emotional commitment among remote workers, with higher autonomy and greater emotional commitment. Job demands and job engagement act as chain mediators, and organizational support plays a moderating role.
